If you’ve spent weeks interviewing and still haven’t found the right person, it’s tempting to assume the talent just isn’t out there. In our experience across 25 years of recruiting in Yorkshire, that’s rarely the real problem. More often, it’s the process itself quietly filtering out exactly the people you want.
Here are five signs worth checking for.
1. Your process takes too long
Every extra week between application and offer is a week your best candidates spend talking to other employers. Strong candidates, the ones already in work and performing well, don’t stay on the market for long. If your process involves four or five interview stages, lengthy internal sign-off, or gaps of two-plus weeks between stages, you’re not testing candidates’ patience. You’re testing whether they have better options. Often, they do.
2. Your job spec is written for everyone, so it appeals to no one
A vague, generic job advert doesn’t cast a wider net, it just attracts a wider range of unsuitable applicants, while the strongest candidates scroll past because nothing about it speaks to them specifically. The best people want to know what the role actually involves, what success looks like, and what makes your business worth joining. If your spec could be copy-pasted onto ten other job boards without changing a word, it’s not doing its job
3. You’re screening on CVs alone
A CV tells you where someone has been. It doesn’t tell you whether they’ll thrive in your business, work well with your team, or actually want the role for the right reasons. Filtering purely on keywords and job titles means strong candidates with slightly unconventional backgrounds get filtered out before anyone’s even spoken to them, while candidates who are good at writing CVs, rather than good at the job, make it through
4. Nobody’s managing the candidate experience
Great candidates are evaluating you just as much as you’re evaluating them. Slow responses, unclear next steps, or interviewers who haven’t read the CV all send a message, and it’s not a good one. A candidate who feels like an afterthought during the process is a candidate who accepts the other offer on the table, even if yours was better on paper.
5. You’re recruiting reactively, not strategically
If hiring only kicks into gear the moment someone hands in their notice, you’re always playing catch-up, rushing decisions, settling for “good enough,” and missing people who’d have been a great fit but weren’t available on your timeline. Businesses that build ongoing relationships with strong talent (and with a recruitment partner who understands their needs) fill roles faster, with better people, because they’re not starting from zero every time.
